Each according his/her needs , each according to his/her capabilities - to generalise all kibbutzim as identical in terms of character is misleading , some kibbutzim now have a wage system which gives preference to job type , and how much money kibbutzniks working outside the kibbutz are able to bring into the kibbutz - I know , I spent more than 15 years living on various kibbutzim , in various capacities - from ulpanist , all the way up to member , and finally outside worker living on kibbutz , before leaving kibbutzim altogether .
On some kibbutzim , meals are NOT " free " , the meal price is taken from the member's allowance and laundry is paid for by weight etc , kids sleep in their parents house , not in purpose built children's dorms, as was the case in the old days , and " outsiders " can ( subject to conditions ) buy land to build their own dwellings on kibbutz land without actually applying for kibbutz membership .
